Burnout and counterproductive workplace behaviours among frontline hospitality employees: the effect of perceived contract precarity

Purpose This study aims to investigate affective commitment (ACS) and leader–member exchange (LMX) as resources mitigating against burnout counterproductive work behaviours (CWBs) in the hospitality sector, examines effect of zero-hour contracts on these relationships. Design/methodology/approach Through conservation theory, this tests a framework exploring ACS LMX CWBs, using data set 260 frontline employees working Ireland, considering moderator. Findings indicate that is associated with CWB, are CWB. Furthermore, contract perceptions moderate resource LMX. Yet, do not relationship between indicating may be caught resource-loss spiral. Practical implications proposes mechanisms enhance burnout, specific strategies support young who more likely experience burnout. As findings suggest unique negative impacts for contracts, paper also provides guidance vulnerable employees.
